Yep, my Westy Syncro has trouble getting into first as well. Since my other Syncro is fine (and the symptoms are NOT the same as when the transmission is getting ready to need major work.) I'm assuming it is the linkage. Having checked the archives, I'll try fiddling with the shift plate(?) that the stick shift goes through first before I fiddle with anything else.

Good luck, and if you plan on doing work on your vehicle, plan on spending the money for the Bentley manual. Expensive, but it has a LOT of information on it that will be very useful in the long run.
